Role Overview

Black Sheep Coffee is seeking a commercially driven and operationally rigorous Regional Operations Director to lead and scale our Texas market. Reporting directly to the COO, this role carries full accountability for the performance of both corporate and franchise operations across the region. You will work closely with the Co-Founders/Co-CEOs and partner with the Regional Operations Director (Florida) to ensure alignment of strategy, standards, and execution across the US.


You will also work closely with the US HQ team based in Miami, specifically partnering with the Marketing Coordinator and US Construction & Asset Manager to ensure aligned execution across brand, growth, and development initiatives.

As a global business, key functions including Legal, Finance, People, Supply Chain, Data & Analytics, Marketing, Quality Assurance, and IT remain centralized in the UK. This role is responsible for ensuring strong alignment between the Texas market and these central teams, driving compliance, governance, and consistent execution of all operational and commercial initiatives.


In addition, you will support the Chief Growth Director in hosting and leading discovery days for prospective franchise partners, playing a key role in evaluating operators and representing the Black Sheep Coffee brand. This is a critical leadership role focused on building a high-performing regional operation, driving store-level profitability, embedding operational discipline, and creating the infrastructure required to support rapid expansion. You will act as the senior operator on the ground in Texas, responsible for translating central strategy into consistent execution across all stores while shaping the future growth of the market.


Key Responsibilities


1.Regional Leadership & Market Ownership

  • Take full ownership of the Texas market, delivering against sales, EBITDA, and operational KPIs
  • Act as the senior operational leader for the region, representing Texas within the US and global leadership structure
  • Partner closely with the COO, Co-Founders/Co-CEOs, and Regional Operations Director (Florida) to ensure consistency of approach across markets
  • Build and execute a scalable regional operating model to support aggressive expansion


2. Operational Excellence

  • Drive best-in-class execution across all corporate and franchise stores, ensuring consistency in customer experience, product quality, and brand standards
  • Own performance across key metrics including sales, labor, compliance, audit scores, and customer satisfaction
  • Identify and implement operational improvements to increase efficiency, throughput, and profitability
  • Ensure full compliance with all local regulatory, health, and safety requirements


3. Franchise Operations

  • Lead franchise performance across Texas, ensuring strong alignment with brand standards and commercial expectations
  • Build credible, high-trust relationships with franchise partners, acting as both operator and strategic advisor
  • Support the Chief Growth Director in hosting discovery days, assessing prospective franchise partners from both an operational and cultural standpoint
  • Drive franchisee performance through KPI management, structured reviews, and targeted action plans
  • Support franchisees in scaling their portfolios and improving unit economics


4. Corporate Store Performance

  • Directly oversee the performance of all company-owned stores within the region
  • Develop and lead high-performing store leadership teams, ensuring accountability for sales, labor, and standards
  • Embed a culture of ownership, pace, and operational discipline across all locations
  • Ensure best practices are shared and implemented consistently across the region


5. Growth & New Store Openings

  • Own operational delivery of all new store openings within Texas
  • Work closely with the US Construction & Asset Manager (Miami) to ensure builds are delivered to standard, on time, and operationally ready
  • Partner with UK-based Legal and Finance teams to ensure all openings meet compliance, contractual, and financial requirements
  • Ensure strong execution from pre-opening through to post-opening stabilization
  • Continuously refine the regional New Shop Opening approach to improve speed, quality, and cost efficiency


6. Marketing & Local Execution

  • Partner with the Marketing Coordinator (Miami) to ensure effective execution of national and local campaigns across the Texas market
  • Ensure in-store standards, promotional execution, and product launches are delivered consistently
  • Provide market-level feedback to refine marketing strategies based on customer behavior and performance data


7. People & Capability

  • Build, lead, and develop a high-performing regional team, including Operations Managers and support roles
  • Ensure clear succession planning and talent pipelines to support expansion
  • Partner with Learning & Development to ensure consistent onboarding and ongoing training across all stores
  • Foster a high-performance culture aligned with Black Sheep Coffee’s values


8. Cross-Functional Collaboration

  • Act as the primary operational interface between the Texas market, US HQ (Miami), and UK-based central functions
  • Work closely with Legal, Finance, People, Supply Chain, Data & Analytics, Marketing, Quality Assurance, and IT to ensure alignment and effective execution
  • Collaborate with all central teams to ensure initiatives are delivered consistently across the region
  • Provide clear, structured feedback from the market to inform central decision-making


9. Reporting & Performance Management

  • Own regional reporting cadence, providing clear and data-driven updates on performance, risks, and opportunities
  • Analyze trends across sales, labor, and operational metrics to inform decision-making
  • Drive accountability through structured reviews and performance tracking at store and regional level


About you:

  • Proven senior leadership experience in hospitality, QSR, or retail, with responsibility for multi-site operations
  • Strong track record managing both corporate and franchise operations
  • Highly commercial, with a clear ability to drive sales growth and improve profitability
  • Experienced in scaling operations within a high-growth environment
  • Strong operator, comfortable working at pace and close to the detail
  • Experience working within a global structure, collaborating with centralized functions such as Legal, Finance, and People
  • Excellent stakeholder management skills, with the ability to influence across franchise partners, regional teams, and central leadership
  • Resilient, pragmatic, and solutions-focused
